The Accidental Manager Problem – And How a Modern Leadership Pipeline Can Solve It
In many organisations, high-performing employees are frequently promoted into managerial roles—often without formal leadership training or the desire to lead. This phenomenon, known as the accidental manager principle, describes individuals who become managers by default rather than by design. While these individuals may have excelled in technical roles, management requires a completely different skillset: coaching, delegation, strategic thinking, and emotional intelligence (CIPD, 2020).
According to the Chartered Management Institute (CMI, 2021), up to 80% of managers in the UK are accidental, and the consequences can be significant—poor employee engagement, toxic team cultures and underperformance. These managers are frequently left to “figure it out” on the job, which can lead to burnout and high turnover.
To prevent this, organisations are now moving beyond the traditional leadership pipeline (Charan et al., 2001) and embracing modern, human-centred leadership development. Rather than focusing solely on hierarchical progression, these new models—championed by firms like Deloitte and McKinsey—emphasise adaptive skills, emotional intelligence, inclusive leadership and learning agility.
A modern leadership pipeline identifies potential leaders early and develops them through lateral experiences, coaching, and project-based learning. It’s not about checking boxes for the next promotion—it’s about cultivating self-awareness, collaboration and the ability to lead in complexity.
By prioritising purpose, empathy and continuous development, organisations can build a leadership culture where managers aren’t “accidental”—they’re intentional, capable and ready.
